Gestión de talento humano y desempeño organizacional: análisis de dimensiones esenciales

Abstract

La gestión del talento humano se ha consolidado como un eje estratégico en la gestión universitaria, al reconocer en el capital humano un recurso esencial para la generación de conocimiento y el cumplimiento de los objetivos institucionales. Este estudio tiene como objetivo identificar las dimensiones que caracterizan la gestión del talento humano en las universidades ecuatorianas, y su relación con el desempeño organizacional. Con base en una revisión de literatura y de juicio de expertos, se diseñó un instrumento multidimensional de la gestión del talento humano, el cual es validado mediante un estudio empírico en una universidad ecuatoriana. La investigación adopta un enfoque descriptivo y correlacional, con datos recopilados de 163 participantes, incluyendo tanto al personal docente como administrativo. A través de un análisis factorial exploratorio se identificaron tres dimensiones: Reclutamiento y Retención, Desarrollo, y Evaluación y Mejora. Mediante un modelo de regresión lineal múltiple, se evidenció una relación significativa entre estas dimensiones y el desempeño organizacional. Los hallazgos confirman que las prácticas de gestión del talento humano constituyen factores determinantes del éxito institucional universitario.
